How Hedgehogs Hire

By Lisa Nirell In my last column, I explored Jim Collins hedgehog principle, and how powerfully this can be used to attract great employees. After many dozens of CEO interviews, Im convinced that leaders with well-defined hedgehogs deploy the most successful hiring models. Recent job growth figures mean that more firms are competing for the same talent. This causes additional pressure on us to determine how we can minimize attrition of our best people. I interviewed CEO’s of successful small to medium-sized companies to find out how they are addressing this trend. They had to meet two criteria: First, they had to report consistent profitable growth for the last 3-5 years, and second, they had to demonstrate a serious passion for attracting and retaining good people. Rod Walker, President and CEO of Knightsbridge Technology, a consulting firm based in Chicago, meets the criteria. According to Walker, “recruiting the best talent is my number one priority. As we experience 41% CAGR, we’ve been challenging ourselves to attract premium people quickly while maintaining our culture.” It’s no wonder that Knightsbridge boasts a 15% voluntary turnover rate, much lower than today’s services industry average of 25%. I also spoke with Janet Amirault, President of Software Consortium in Towson, MD. This firm provides strategic IT consulting services to clients such as Black& Decker, Sylvan Learning, and Marriott Corporation. They have delivered 15+% annual growth in the last 9 out of 10 years. Of the two good performers who resigned in the last year, both became corporate clients. These leaders shared common strategies: 1. Design the position first, then recruit. Amirault suggests, “Document the key knowledge, skills and behaviors that you need for every position.” In my experience, many firms still rely on job descriptions to attract good people and skip this critical step. Some positions will always require certain credentials and education. What’s often missing are the key behaviors you’ll need to rapidly align this person with your company’s culture, processes, and values. You’ll also need to review your interview questions. For example, if you want to ensure this person has a commitment to lifelong learning (a behavior), how would you know? Amirault recommends that you “Ask very specific questions, such as ‘what were the last two courses you enrolled in while you worked at ABC Company?” 2. Implement multiple candidate data collection methods. Consider personality surveys (such as PDP/Dynapro and Myers-Briggs) and external background checks (such as Kroll America). Most of these programs require less than 30 minutes of your time and may cumulatively cost less than $500. The investment is a fraction of the cost of one bad hire, which ranges from $100K in IT to millions for mortgage brokers. 3. Beef up your systems and enabling technology. According to John Walsh, President of Del Mar Database in San Diego, “Growing your own leaders can be a very effective strategy, but it requires very good business processes and technology. Internally promoted teams need better tools because of their lack of experience.” The Mortgage Bankers Association projects a 47% IT capital budget increase in 2004–two thirds of which is slated to streamline processes for loan origination professionals. 4. Increase your commitment to consistently providing professional development. Knightsbridge invests over $1M annually in training and pays special attention to new hire and junior consultant development. That’s nearly 3% of revenues. Software Consortium have shifted a solid percentage of their training budget from standard technical skills to leadership and sales disciplines. These great examples prove that if you treat your hiring system like gold, and your hedgehog is strong, you just may ‘outfox’ your competitors! Knitting for Profit? How Much Should You Charge?

By Linda Black Whether made by hand or with a knitting machine, creating beautiful knitted garments is a skilled craft. Therefore, when it comes to setting a garment price for your customers, never undervalue yourself or your skills. How to charge for knitted items is a much discussed topic amongst dedicated knitters and there seems to be no hard and fast rules that can be applied. Certainly, it’s not adequate to use ‘shop’ prices as a guideline, since this knitwear is usually mass-produced. Garments which are knitted specifically to a customer’s measurements or requirements are “tailor-made” and therefore far more exclusive than the mass-produced equivalent found in high street stores. Probably the fairest way to cost a garment is with a calculation based on time and materials: 1. Decide on your hourly rate. This should be a fair rate for your skill. In the UK, by law, the minimum wage rate is approximately 5 (say $10 USD). Your hourly rate should never be lower than the legal minimum. 2. Time the amount of work that goes into the creation of a garment. Time spent on knitting and time taken for ‘making up’ should be kept separate. Often, the making up time can be reduced by using alternative methods of construction (using a linker instead of hand sewing, for example). 3. The cost of the yarn. If you buy a batch of yarn and only use 75% of it, you still need to include the whole 100% of the cost. You may be able to use the remaining 25% of the yarn at a later date or you may not, but at least your cost has been covered at the outset. 4. Oh, those little extras! The cost of trimmings, fastenings, linings – that very exclusive label you sew into the back of the neck – all must be included in your calculations. Add a small sum for contingencies, too. There can always be an unexpected expense – that’s Murphy’s Law! 5. What about incidental costs? These can include telephone calls to the customer, the cost of delivering a garment (petrol or postage!), packing materials and labels. 6. Total up and add more! When you’ve arrived at a total for your time and materials, now is the moment to add a percentage to that figure. This percentage is to reflect your administration costs – time spent on keeping the books, heating, lighting, ‘wear and tear’ on your knitting machine (if you use one) and promotional costs. What’s that? Do I hear you say that the final figure is a little on the high side? So be it! If the garment is well made and fits (and remember, it is exclusive), then you are entitled to charge correctly for your services. However, if you really think your price is too high, the only cost that can sensibly be reduced is your labour rate. If you disregard the other costs, you’ll soon be knitting at a loss. Homemade Facial Mask Recipies

By John Morris Try some of these proven facial mask recipies! Each treatment has its own duration that you should leave the mixture on for. When complete, rinse off with lukewarm water unless the recipie states otherwise. These provide proven results, so many professional spas use identical (or similar) treatments. Make sure that before applying any facial mask blends, the face should be washed and cleaned with a mild facial wash. Best of all, they are all natural and can do no harm to the skin. Sample a homemade facial mask; you might be amazed with the results. – Basic: – 1. Got egg in your face? – Beat one egg white – Add three to six drops of lemon juice – Smooth it out all over the face evenly – Wait for at least five minutes for the mixture to dry and spread on a second layer 2. Honey mask – Combine two tablespoons of alcohol, two tablespoons of water – Add 100 grams of warm honey – Smooth on the face; keeping it on for at least 20 minutes 3. Milk: it’s good for you! – Combine 1 tablespoon of nonfat instant powdered milk, 1 teaspoon unflavored yogurt – Add half a cucumber, peeled and sliced in small peices – Put all ingredients in a blender and mix until pasty – Spread all over the face, keeping it on for at least twenty minutes 4. Oatmeal: it sticks to more than your ribs – In a blender, blend together a tablespoon of oatmeal, two tablespoons of powdered nonfat milk – Add one egg white and half a cup of orange juice. – Apply unto face and let it stay for twenty minutes. 5. Oatmeal: another method – Mix together an egg white, a teaspoon of orange juice – Add two tablespoons of instant oatmeal – Apply to the face and leave on for twenty minutes 6. Honey and milk – To a beaten egg white, add in one half teaspoon of honey – Add lemon juice, fresh milk and flour – Spread to the face and keep it on for twenty minutes and rinse with cool water 7. Chamomile – In blender, combine about one teaspoon finely crushed and dried chamomile flowers, a teaspoon of fresh mint finely chopped – Combine with tablespoon of honey and an egg white – Smooth on to face, keep on for twenty minutes 8. Go bananas – Mash about half a banana and combine it with a tablespoon of orange juice – Mix in one tablespoon of honey – Keep the mixture on for fifteen minutes 9. Sour power – Combine half a cup of honey, a tablespoon of lemon juice – Add two tablespoons of cooked instant oatmeal – Smooth onto face and wait for thirty minutes before rinsing 10. Cucumber delight – Mix into a blender a combination of one mashed banana, and half of cucumber – Drop in a tablespoon of honey and half a cup of lemon juice – Spread over the face and rinse off after thirty minutes. – For skin lightening: – 1. Glycerin – In a bowl, whisk together one egg yolk, one teaspoon of honey – Add a teaspoon of glycerin – Smooth onto face and rinse off after two hours 2. Papaya delight – Mix together one egg white and a cup of mashed papaya – Add a tablespoon of lemon juice and two tablespoons of sour cream – Refrigerate before applying to the face – Rinse after an hour. 3. Lemon and lime – Bring to a boil a quarter cup of lemon peel, a quarter cup of lime peel, and lemon leaves – Steep for five minutes and add a tablespoon of lemon juice, two tablespoons of oats – Add a tablespoon of wheat germ – Let cool, then apply on the face – Rinse off after 30 minutes 4. Papaya and honey – Blend together two tablespoons of honey and half a cup of mashed ripe papaya – Smooth on the face – Rinse off after twenty minutes 5. Carrots and papaya – Mix together an egg yolk, three tablespoon of mashed papaya – Mix in three tablespoons of cooked and mashed carrots – Leave on the face for thirty minutes 6. Baby soft skin – Whisk together half a cup of lemon juice, an egg white – Add three teaspoons of powdered infant formula – Leave on the face for thirty minutes and rinse off with warm water, followed by cold water. 7. Carrot concoction (the 5 minute facial) – Blend in half a cup of carrot juice, cooked oats – Add half a cup of wheat germ and two tablespoons of lemon juice – Smooth on the face and rinse with warm water after 5 minutes – For healthy glow – 1. The linden mixture – Bring to a boil and steep for five minutes a mixture of orange juice and linden flowers – When cooled, add in two tablespoons of lemon juice, two tablespoons of yogurt and a teaspoon of honey – Leave onto the face for at least thirty minutes and rinse off with warm water and cold water for the final rinsing 2. Garden freshness – Boil and steep half a cup of parsley and lemon leaves inside half a cup of lemon juice – Mix in three teaspoons of infant formula – Leave on the face for an hour 3. OJ does it – Combine three tablespoons orange juice with half a cup of honey – Smooth on the face and leave for thirty minutes – Wash off with warm followed by cold water. – For oily skin: – 1. Olive oil – Combine an egg yolk, a tablespoon of honey – Add a tablespoon of olive oil and half a cup of oatmeal – Leave on the face for fifteen to twenty minutes and wash with warm water 2. Tomatos – Combine a cup of oatmeal with three tablespoons of non fat milk – Mash or use blender on tomatoes and add to mixture – Leave this mixture on the face for an hour and wash off with warm water 3. Polishing Your Translation Style – Marketing Your Services

By Ivan Vandermerwe You have read part 1 & 2 of this article series (see below for link). And, you are probably asking yourself what else is there to say about improving ones translation style? The answer to that, my friends, is the most important part of the message. Lets for a moment consider our profession from the perspective of the client. You have a translation project that needs a translator. You pull out all the stops: you hit the search engines; post on translation directories; you even call in a few favours asking for a reputable professional translation service. In short, you get the word out. Pretty soon you have around a hundred (probably more) potential candidates. Then, based on your translation project criteria, and other priorities and considerations, you cull the list down to 10 candidates. The surviving candidates bring the exact same qualifications and benefits to the table. At this point you do an in-depth analysis on each potential candidate, and the material you have gathered on that candidate. So, here is the question: Who do you commission to take on your translation project? Part 3 of this article series answers that question. Applying the lessons of part 1 & 2 of this article series will put you in the final line up. However, although you may be the most accomplished professional in the business, it does not necessarily ensure that clients will contract your services. It is as simple as that-brutal to be sure, but the truth none the less! Here is where you get to ensure that you are not one of the other nine. Let Your Reputation Precede You We are all somebodys client-no pearl of wisdom there, I am afraid. However, think about the time-and we have all experienced this at one time or another-when you made a major purchase decision for a particular product or service without the usual angst. It just seemed the most obvious thing to drop the green, or money, on the table. You were totally comfortable with your decision. Why was that? Dell (computers) was my experience, and not because Dell produces the best computers, either. For me, it was because their reputation for quality, and quality of service preceded them. What is the lesson that can be applied to translation style? Deliver on the promise. Always deliver client projects on time. Better yet, dont just beat the deadline-deliver the project with time to spare. If for some reason, an act of God hopefully, you will not be able to deliver on time, let the client know in advance. The response may not be pretty, but it will be appreciated. And, whatever you do, do not come up with a lame excuse! Of course, nobody sets about a project intending to miss the deadline, and yet many do. You can avoid the unavoidable by not accepting projects with unrealistic or impossible deadlines. Negotiate a more reasonable deliver date, or simply refuse the job altogether-your reputation will not suffer. Working within your abilities is important, too. Do not accept material that you have little or no expertise knowledge about because then you will definitely end up making lame excuses. And finally, always make sure that you will be working within your abilities by evaluating the source text before you accept the project. Check it out yourself-do not take somebody’s word that it is a business text. Take a page from Dells operations manual-make your clients feel comfortable by developing a reputation for delivering more than you promise. You are already standing tall in that line up. Operate like a Professional to be a Professional Start by knowing your client. That is, do some preliminary research on your client before submitting your material. This is important for a couple of reason. First, your research will manifest itself in the proposal submitted, and the client will definitely pick up on it. The message is powerful: this candidate is interested enough in the job to go the extra mile! Second, you are playing at a psychological level-you are appealing to a universal sense of vanity. Everybody likes to feel important enough to be “researched.” I recently received an email from a freelance translator. This person had skillfully worked an original phrase from an article that I had written into the resume. Now, you just have to know that I took a closer, longer look at that resume! What can I say, I’m only human. Too much sweat? Apart from the obvious benefits, you may discover some interesting information. For example, your research may turn up a pierce of information that will land you at the head of the line up. Alternatively, you may discover that your client has a history of not making payments in which case you probably want to remove yourself from the list. A word of caution is in order. When working research into your proposal, be subtle and forego the flattery. Professionals know how to listen to the client to understand what is required. Have you ever thought about the difference between listen and hear? And the buzz that comes with a reputation as a good listener-pure gold! One hears it all the time: these guys knew exactly what I wanted, and they got it right! Apply your listening skills and let your reputation precede you as a professional that gets the job done right first time. You will be rewarded many times over with repeated requests for your services. The job does not start until the paper work is complete! You need a contract that is detailed, and you need an agreement on that contract before anything happens. At a bare minimum, your contract should have clauses cover pricing, terms of payment, limitation of liability, delivery of product (service), dispute resolution, termination of arrangement and confidentiality. Now, some may think that a contract at this point will scare a potential client away-quite the contrary. It speaks loud and clear of professionalism! In addition to protecting yourself, you are dealing up front and honestly with an issue that is of obvious importance to the client. And, at the same time you are providing transparency. For example, the clause on pricing will tell the client upfront how much your services will cost and how those figures are arrived at. There is no greater turn-off than a black box pricing structure-lurking sticker price shock at its worst! Records. There are a number of very affordable project management software packages targeted at translators that do a good job of organizing and storing business records. E-mails, faxes, invoices, contracts, purchase orders, receipts, source files and translated files should all be stored. Some would say that this is a good business practice, which it is. I would argue that this is essential to being a professional. Organizing and storing records will ensure that clients get a prompt response to inquiries. In addition to lending an aura of professionalism to your operation, stored records are a great source of information when your business grows to the point where data mining becomes feasible. Plan for the future now! I am a repeat customer of Dell. All our hardware (laptops, desktops, and servers) are Dell machines. As our business growths, there is a continual need to upgrade. How do I know what components to purchase? I simply log into my Dell account and enter the product number of the machine I need to upgrade. Every single information record about that machine is accessible-now that is business record keeping! Of course, not everyone has deep pockets for a state-of-the-art system, but you get the message. How long should you keep records for? In some countries, you are required by law to keep business records for a certain period of time. If you employ a project management software tool you essential have the option to store records forever (recommended). At a minimum, store records for at least one year. Communicate like a professional. This is a vast topic that I could never do justice to, and in an article of this length, I also run the risk of losing the original message. Allow me, instead, to focus on written communication since this is probably the most common form of communication that you will have with clients, and in most cases, it will be the first communication that you have with a client. Your writing abilities either are one of your greatest assets, or one of your greatest liabilities. Thats it. A Japanese friend found herself in the un-enviable position of having to e-mail the entire company alerting them to an error she had made on a project that she was the lead project manager for. This was a critical error on a major project on which everyone had been slaving away for months. Tempers were very short. She asked for my input. I immediately realized that she was so stressed, and in such a hurry to fire off that e-mail that she had not done the best job she could have done on format, grammar or style. I explained to her that normally people would overlook such issues as trivial, but in the current situation, she would probably be put to the stake! We re-worked the e-mail several times, took a lazy dinner, and then re-worked it some. How did her colleagues respond? In her words Oh… it was good response! Written communication is incredibly powerful. Take writing courses if you have to. Definitely re-work everything that clients get to read until it is perfect. And remember this, once it is out there, it becomes a permanent record that you have no control over (i.e. can not edit) for ever. You can dominate the line up by projecting an image of a true professional. Researching the client, listening carefully to identify what the client wants, tying up (legal) issues that are of concern to the client, employing project management tools, and communicating in a clear and concise manner all serve to focus that image and polish your translation style. Do Not Make Clients Look For You Getting referrals, putting out resumes, working the phones, and pressing the flesh are marketing approaches that I am sure you are employing to stay on the clients radar. What more can you do? If you maintain visibility by employing any of these approaches, then like the rest of us, occasionally you drop of the clients radar. How does this happen? Well, physical addresses change, as do phone numbers, when you move. Maybe your e-mail address changed with your new ISP that you got a great deal on. Or, simply, you changed your e-mail provider because you were unhappy with the service. Do you even remember all the places where you have posted your contact details? The point is this: your hard work at staying visible is all for naught because the client will not be able to contact you about a proposal during this transitional phase, if at all. An internet web site offers a permanent solution. Most professionals shy away from a web presence for a number of reasons. They assume that the cost is too prohibitive, that they do not have the technical skill requirements, or that the commitment is too great. This could not be further from the truth. Unfortunately, these misconceptions may be preventing you from harnessing the full potential of the web to grow your freelance business. A web presence is within anybodys reach! What are the possibilities? Your internet address, or domain name, will never change, which means that you will have a permanent sign pointing to your office door. You will always have the latest version of your material in front of the client that can be accessed from anywhere at any time. In effect, you will be open for business 24/7. A web presence will not only stabilize your income, it will provide the opportunity for growth-planning for the future. Stay accessible to clients, stay in the line up. Who Do You Do Business With Lets revisit that major purchase decision that we happily made a while back. Sure, the product (service) came with a good reputation, the operation was professional, and we did not have to look too hard for it. In other words, even before we made the purchasing decision, we were already quite comfortable with the idea of making a purchasing decision. In effect, we were already pre-sold.” However, pre-sold is not quite the same as sold. That fleeting interval between pre-sold and actually making the purchasing decision-laying out the green-is where it all happens. When you can not take on a job (maybe you have enough work, or are not qualified for that particular subject matter), reach out to your network and forward the job to a colleague. You can also point clients to web sites that can handle their translation project. Clients appreciate these small acts of kindness, and they certainly do not forget about them! The One Magic Word That Will Help You Attract Women

It seems as if men are just wired differently than women. But, if there is one thing I have learned about women, it is that women are attracted to men who act confidently around women. Yes, the magic word that will help you attract women is confidence. Now lets clarify what type of confidence attracts women. First of all, confidence is behaving relaxed and without fear around women. For many men, that is their greatest weakness. When around women, many men lose their composure. When you tease a woman, it shows you are not afraid of her and it shows her that you are interested. If she smiles and teases back, she is interested. Now go for the phone number. 5. Ask the woman for her phone number and a day or two later, call and ask her out on a casual date. This is the difference between men that are successful with women and men that are not. Men who have the courage to ask women out get lots of dates. Men who are shy and timid do not ask women out and therefore, get to spend their nights home alone watching TV. Why do I have a Problem with the Da Vinci Code?

By Sean Mize As a Christian, why do I have a problem with the Da Vinci code? I mean, it is just a piece of fictional work, anyway, right? Yes, of course it is fiction. Unfortunately, however, the Da Vinci code is based on the some of the same Gnostic heresies that the New Testament specifically warns against and about (Col. 2:8-23, II Pet. 2, Jude 3-16). During the first century A.D., practically immediately after the death of Jesus Christ, false teachers were propagating Gnosticism, which indicated that Jesus Christ wasnt really human, didnt really die for our sins, and that all we needed for salvation was special knowledge from God. Paul, Peter, and Jude all dealt with heretical teachings, Gnosticism included, because they saw that it was a threat to the first century church and to the stability of the Christians then. If Paul, Peter, and Jude had felt that Gnosticism was simply a fun, fictional fairy tale, perhaps they would not have been as adamant and angry when they wrote the above-mentioned passages. Go ahead. Read the above-mentioned passages. Note the anger in their writings. It simply emanates from the page. It is like they are telling you they are burning mad and they are screaming, their language is so harsh. If Gnosticism were a lame, fictional creation over which God passes little judgment, why the harshness, why the anger? Anger and harshness because Gnosticism is one of Satans cleverest attempts to discredit the death of Christ. You see, Satan knew that he had lost he battle for mankind when Jesus Christ rose from the sealed tomb and appeared before believers for 40 days. The only hope (if it can only be called a hope) for Satan at this point is to take as many with him to Hell as he possibly can. You see, with the death and subsequent resurrection of the Son of God, Satan has lost all hope of power. He knows he is destined for Hell, for an eternity in isolation from God and in eternal torment. What greater satisfaction than to take potential children of God into Hell with him? And what better way to do it, than to say that Jesus never really died. That it only looked like He died. That He wasnt really the price for our sin. That Jesus simply brought knowledge to earth for mankind to find (perhaps the first post-Christ New-Age religion). So what we have today with the Da Vinci code is this renewed idea, this renewal of thought that Jesus didnt really die, that He just came to bring knowledge. Although the books and movies are all supposed to be just fiction, many who read and watch them may have a seed of doubt planted that asks, what if it really didnt happen?, what if Jesus didnt really die?. Jesus Christ specifically instructs us not to create stumbling blocks or entrapments for others. When we write, read, or disseminate harmful fiction like the Da Vinci code, we are creating an opportunity for someone to stumble. Luke records the words of Jesus: It is impossible but that offenses (the Greek means stumbling blocks or entrapments) will come: but woe unto him, through whom they come! It were better for him that a millstone were hanged about his neck, and he cast into the sea, than that he should offend (cause to stumble) one of these little ones (Lk. 17:1-2, words in parenthesis mine). We must make very effort to guard the world from the tactics and wiles of the devil, and the Da Vinci code is one of his greatest and most effective deceptions. Beware that you do not needlessly cause someone to stumble, to fall away from the Word of God because you want to read or watch some fictional story devised by Satan. General Tips on Assembling Your Fiance Visa Package

By John Kunkle When you get all your information together, you are ready to assembly your INS application package. The package should include: A cover letter listing the documents that are included in your package Completed Form G28 Notice of Entry of Appearance as Attorney or Representative, if someone is assisting you with your visa application Your personal letter requesting a fianc visa that briefly states how you met your fianc and your understanding and intention to marry her within ninety days of her arriving in the US. Completed Form I-129F Petition for Alien Fianc Completed Form G-325A Biographic Data Sheets (four for you, four for her) Completed Form I-864 Affidavit of Support Supporting documentation such as tax returns, bank statements, brokerage statements, phone logs, photographs, et cetera Proof of your US citizenship and copies of the relevant pages of your passport (information page plus pages with visas to CIS countries) Certified copies of birth certificates for both of you. Certified copies of divorce decrees, death certificates, or annulment decrees if you or your fianc have been previously married. Your fianc will need certified translations of all these documents into English as well.
